Before starting any middle or senior level management position, have a contract so that both you and the employer know what to expect of each other. Request annual reviews with expectation of compensation.

Ask a lot of questions as far as added responsibilities and pay raises for achieving them.

If they tell you it's great it's not really, you're going to have to fix it.
