THE BEST ORGS FOR PAY TRANSPARENCY


It wasn’t so long ago when discussing your salary with colleagues and managers was a totally taboo subject in the U.S. For many years, the American culture of work was about working at one place as long as possible, with little or no say in compensation. Compensation has historically been a one way transaction from manager to employee, packaged up in a mystery box.

These days, there’s a lot less mystery around salary. This is especially true when you consider the rise of the internet and the role it plays not only in the way in which employees find jobs but also how they find data on how much those jobs should pay. As it turns out, employees actually want to talk about their salary, and it is up to organizations and managers to embrace these conversations in strategic ways.

What Does It Mean to Be Transparent About Pay?

Pay transparency is a spectrum of choices organizations can choose to make about how much information they want to share about pay practices. Unfortunately for organizations, there isn’t a one-size-fits-all approach. In the last few years, we’ve seen some extreme examples of transparent pay, like organizations who voluntarily make all of their employee salary numbers public. In another case, we’ve seen organizations raise the salary of every employee to seventy thousand dollars per year. The point is that every organization has unique ways of approaching pay transparency, but the moves you make don’t necessarily have to be extreme.

Introducing the PayScale Pay Transparency Spectrum

Each level of the pay transparency spectrum comes with it’s own prerequisites. Organizations can use this spectrum to help them strategize around the best approach for introducing transparent pay into their work culture.

1. Paycheck

This level of transparency means that your employees find out how much they get paid when they receive their paycheck. Conversations about pay are limited, if they happen at all. The prerequisites for this level of transparency include providing employees with their paycheck either by check or direct deposit.

2. Data

Level two of transparency means that your organization uses market data and or performs a limited study on a handful of positions. You may share some of your high level strategy or results with employees, but it’s limited in terms of specifics for job titles. The prerequisites for this level of transparency include having market data for some of your jobs, a basic compensation strategy and a desire to share information about compensation decisions with managers and employees.

3. Plan

In this level of transparency, your organization has a compensation plan that includes a philosophy, strategy and ranges. Organizations on this level share pay ranges with their employees. Employees learn where their pay falls in comparison to their pay range while also getting a sense of movement. The prerequisites here require your organization to have a clear philosophy and strategy for compensation. Your organization must also have job-based pay ranges.

4. Culture

The culture level of transparent pay means that organizations use compensation to reinforce and amplify their company culture. They also use compensation to align their talent strategy to business objectives. Prerequisites for this level of transparency include having a clear compensation plan that includes philosophy, strategy, ranges, policies and processes in place. Organizations must also provide in-depth training for managers so they can learn to have hard conversations about pay.

5. Open Salary

Last but not least, the open salary level is the most extreme level of the pay transparency spectrum. Here, both pay decisions and pay numbers are transparent and open. To achieve the most extreme level of transparency, organizations need to achieve all of the above prerequisites in addition to having the desire to have all compensation visible and open.

The Movement Towards Pay Transparency Is Real

Again, transparent pay doesn’t happen overnight, and it takes time to strategically determine what level of transparency works best for your organizational goals and needs. In 2016, PayScale found that half of the organizations surveyed in our Compensation Best Practices Report told us they were aiming for more pay transparency in 2017. And now in 2018, we’re able to use PayScale data to find out exactly which organizations made the move toward more transparent pay in the last year.

Below, we’ve showcased organizations who have been voted as having a highly transparent pay process by their own employees. In order to be included on this list, organizations had to have at least forty percent of their surveyed employees reporting high pay transparency.
